Walmart Reorganizes Operations And Hikes Pay - Forbes

You have to admire John Furner the new CEO of Walmart’s domestic stores. He just announced organizational changes that are dramatic and will raise pay for 165,000 associates.

The company has announced a team based operating structure in Supercenters. It is similar a system he introduced at Sam’s Club and Walmart’s Neighborhood Markets. It is expecting store employees to make independent decisions which has been a factor in profitable businesses since before I was born.

Rather than a top down structure which slows decisions and frustrates customers, this model will empower teams to act in their defined areas of expertise. Let me outline the new roles and then describe an application.

The Co-manager, who was responsible for a large area of the store is now Store lead. He/she is the store manager in training, and responsible for the total store when the store manager is out of the store.

The ASM (Assistant store manager) was responsible for merchandising plans for a specific area. He/she is now the Coach and is responsible for financials, merchandising, staffing and talent for a larger area.

Department Managers were responsible for price changes and setting merchandise in their area. They are now Team Leads. The Team lead supervises a small team of associates. He/she sets priorities and goals for their team. They delegate most tasks to the team and are responsible for their performance.

Associates are now team members. Working with the new Team they will develop with more responsibilities to complete a task. It will give each team member a greater opportunity to being a leader. Walmart has tested this concept and already found that associates gravitate to the connection and greater camaraderie – in other words they form small teams that works well together toward shared goals.

For instance, in the bakery department there will be a bakery team lead, several production associates and cake decorators. Each associate will have specific responsibilities such as baking bread, stock pies and cookies, insure freshness, set featured merchandise and price changes. The cake decorators’ responsibilities include prepare and design cakes and handle special orders.

As the stores evolve into the leadership teams, team members will also receive a higher pay. In addition, management is raising pay for the current digital, asset protection and auto care center assistant managers roles in the store. The new wage ranges for the hourly team lead roles start between $18 to $21 an hour and can go as high as $30 an hour in Supercenters. Skilled frontline hourly positions in Supercenters in deli and bakery areas are increasing from $11 an hour to $15 an hour or more. It was indicated the auto care center associates will receive at least $1 more than they are receiving now. Management indicated that about 165,000 associates will receive increased wages starting this October rather than next February or April. While quarterly bonus will be eliminated after Q3 and Q4 of this year, associates agree that increased hourly wages are more important. 

I think the new team structure is great. Filtering more responsibility to associates will create more pride which will translate into better customer service. In addition, this structure allows the opportunity for advancement to many more associates. Walmart’s attitude has changed, it is becoming more aggressive in store and internet sales and builds for a future with greater customer service and care. Reorganizing store operations is truly consistent with these goals.
